    Title: Michelangelo in Leadership and Followership: How Leaders and Subordinates can Bring out the Best or Worst in Each Other

     

    Supervisors: Prof. Dr. Daan van Knippenberg & Dr. <st1:personname w:st="on">Niels van Quaquebeke</st1:personname>

     

    Abstract: Michelangelo said that each block of marble holds a specific ideal figure inside. An artist's sole job lies in the identification of this figure and chipping away unnecessary parts from the block. The notion of the present project is that leaders can be understood as "artists" much like Michelangelo. They "sculpt" their subordinates by facilitating (or inhibiting) their subordinates' movement towards desired end-states. Importantly, we believe that subordinates similarly sculpt their leaders; bringing out the best (or worst) in them, too.

    To capture this interdependence, the present project specifically focuses on leader-subordinate regulatory fit (in self-guides and regulatory strategies) as a force which can reciprocally facilitate or inhibit movement towards desired end-states. We further propose that such an interdependence can result in mutually amplifying dynamics with sometimes beneficial (e.g., entrepreneurs taking each other to new heights) and sometimes harmful consequences for an organization (e.g., investment managers going for more risks to leverage revenues). As these dynamics are understood, the final phase of the project is aimed at the conceptualization and testing of interventions which can interrupt or strengthened such mutual amplification between leaders and their followers.

    The proposed model has the potential to provide a conclusive framework to understand leader-subordinate interdependence at a motivational level and thus to become the much needed source to be cited in this domain. Furthermore, insights on reciprocal influence in organizations promise to be extremely interesting to organizations as these generally seek to foster beneficial leader-follower dynamics and intervene in potentially destructive cycles (cf. risk-management).

     

    Network: The accomplished expert on the Michelangelo phenomenon and interdependence in personal relationships Prof. Dr. Caryl E. Rusbult (Free University of Amsterdam, NL) has agreed to collaborate on the project. Moreover, both supervisors have a strong (inter)national network of collaborators for the study of leadership as well as for the study of work group processes.

    Additionally, there are strong ties to the RespectResearchGroup at the University of Hamburg (GER). The group and potential collaboration with German companies may require the candidate to spend some time in <st1:country-region w:st="on"><st1:place w:st="on">Germany</st1:place></st1:country-region>.

    This network, as well as the supervisors' broader network in leadership and team research will ideally be used to create the possibility for the PhD candidate to conduct part of the dissertation research in the <st1:country-region w:st="on">USA</st1:country-region> or in <st1:country-region w:st="on"><st1:place w:st="on">Germany</st1:place></st1:country-region>.

     

    Requirements: The candidate should have a degree in management or psychology. Ideally, the candidate has experience with laboratory experimentation as well as survey research, and basic knowledge of theories of leadership as well as motivational theories. At minimum, the candidate should have an active interest in and some experience with quantitative behavioral research, good English writing skills, and a strong interest in organizational research. Additional language proficiency in German and prior working experience in organizations would be helpful (but not mandatory).

    Financial matters: In the Netherlands PhD candidates are considered employees of the university and therefore no tuition fee is charged. This also means that PhD candidates receive a monthly salary according to the collective agreement of Dutch universities, which currently range from €1,867 (ca. US $2,714) in the first year up to €2,394 (ca. US $3,515) in the fourth year (gross amounts).

    Location: <st1:city w:st="on">Rotterdam</st1:city> is situated in the so called Randstad of the <st1:place w:st="on"><st1:country-region w:st="on">Netherlands</st1:country-region></st1:place>. Its is a densly populated area with superb public transportation - taking you to Amsterdam in 1h or The Hague in ½ h.

    Applications need to pass the ERIM application process, before we can schedule an interview. Additionally please send us your application files electronically to quaquebeke@respectresearchgroup.org – with this electronic application please also include a copy of your high school diploma and a piece of your own writing, such as an article or your Master's thesis.

     

    From next week on, when the PhD projects are listed on the ERIM website, all candidates will be able to officially apply. We will do a first screening of all applications on the 17th of January and then schedule first interviews in late January. The position will start asap afterwards.
